Building a better law firm: Four principles Big Law won't adopt

In previous posts, I shared my thoughts on “Big Law's” attrition crisis, retention failures, and the entrepreneurial paradox that drives away the best talent. This week: proof there is a better way.


After 15 years in “Big Law,” I built Outsiders Law on four key principles. 


1. Outcomes over optics

How do we measure success? Group profitability. Real client relationships. Accountability for everyone. Not butts in seats. Not empty hours billed. Not based on seniority. 


2. Trust over surveillance

We’ve been remote since COVID. Performance went up and stayed up. My lawyers and staff don't need babysitting. They need clear expectations and autonomy. Need four hours for a doctor's appointment? Fine. Early weekend? Sure. Kid's school event? Go. Is your work getting done? Are your clients satisfied? Then so am I. Trust requires letting go of control. Most firms can't do it. We made it our foundation.


3. Mentorship as a priority, not a perk

Big Law treats mentorship as a nice-to-have when time allows. There's NEVER time. At Outsiders, mentorship is built into how we work every day. I spend time I don't necessarily have training lawyers on the 'why' behind every decision... Building judgment, not just task completion. We invest in our people because that's what creates better lawyers and sustainable careers.


4. Entrepreneurialism from day one

We flip the entrepreneurial paradox I talked about last week. Want to build client relationships? We start that early and introduce our lawyers to clients right out of the gate. Want to develop business? That starts on day one. Have ideas for the firm’s strategic direction? Let’s hear it… But be ready to run with it too. We don't punish what we'll later demand. We develop it now.


The results? 


➡️ Lawyers do better work when they're not burned out (shocking, eh?). When they have lives outside of the office. When they're treated like professionals, not billable resources. 


➡️ Clients get lawyers with the energy to think creatively...Innovation from people who have the bandwidth to innovate.


➡️ Lawyers can practice law without sacrificing everything else. Career advancement without the grind. Success without martyrdom. 


Sometimes the best career move isn't climbing someone else's ladder… It's building your own.
